|a يهدف البحث الحالي إلى قياس التأثيرات المباشرة وغير المباشرة لأبعاد غموض الحياة الوظيفية غموض الهيكلة الوظيفية والتنظيمية غموض بيئة العمل المادية والمعنوية على الانسحاب النفسي عند توسيط ضغوط العمل بأبعاده (عبء الدور، صراع الدور، غموض الدور)، وذلك من خلال تطبيقها على العاملين بالبنوك التجارية العامة بمحافظة الدقهلية، وتم الاعتماد على استبيان باستخدام العينة العشوائية المنتظمة، حيث تم تجميع (۳۲۱) استمارة صالحة للتحليل الإحصائي بنسبة استجابة، وتم استخدام SPSS V.25 لاختبار التأثيرات المباشرة، إلى جانب استخدام أداة التحليل (Amos V.23) لاختبار التأثيرات غير المباشرة. وقد توصلت نتائج البحث إلى وجود تأثير معنوي إيجابي لأبعاد غموض الحياة الوظيفية على ضغوط العمل، كما توصلت إلى وجود تأثير معنوي إيجابي لضغوط العمل على الانسحاب النفسي. وأكدت النتائج وجود تأثير معنوي إيجابي لغموض الحياة الوظيفية على الانسحاب النفسي. بالإضافة إلى وجود تأثير معنوي إيجابي غير مباشر لغموض الحياة الوظيفية على الانسحاب النفسي عند توسيط ضغوط العمل. وفي ضوء ما أسفرت عنه الدراسة من نتائج؛ فقد اقترحت مجموعة من التوصيات التي يمكن أن تسهم في بناء وتعزيز الحياة الوظيفية والقضاء على ضغوط العمل ومحاولة تقليل الانسحاب النفسي للعاملين.
|b The current research aimed is to measure the direct and indirect effects of the dimensions of Relationship The ambiguity of career life (the ambiguity of the functional and organizational structure, the ambiguity of the physical and moral work environment) on psychological withdrawal by mediating work pressures in its dimensions (role burden, role conflict, role ambiguity), through its application to the workers of the general commercial banks in Dakahlia Governorate. To achieve the goal of the research, a questionnaire was relied on using a regular random sample, where (321) valid forms were collected for statistical analysis using analysis tool SPSS V.25 programs to test direct effects, in addition to using analysis tool the Amos V.23 program to test the indirect effects. The results concluded that there is a positive moral effect of the ambiguity of career life on work stress, and it found a positive moral effect of work stress on psychological withdrawal. The results confirmed the existence of a positive significant effect of the ambiguity of career life on psychological withdrawal. In addition, there is a positive indirect moral effect of the ambiguity of working life on psychological withdrawal when work stress acts as a mediator. A set of recommendations were suggested that could contribute to building and enhancing career life, eliminating work pressures, and trying to reduce the withdrawal of workers and reduce the psychological withdrawal of workers.
