دور القيادة في المنظمات التعليمية : دراسة مقارنة للشركات المساهمة العامة الأردنية والفلسطينية المدرجة في سوق رأس المال

المستخلص: هدفت الدراسة إلي تحديد الدور الذي يمكن أن تلعبه طبيعة الاتجاهات والممارسات القيادية داخل الشركات المساهمة العامة في خلق بيئة المنظمة التعلمية، واختبار وجود فروق في مستوى الطبيعة التعلمية للشركات قيد الدراسة يمكن أن تعزي إلي أي من خصائصها الديموغرافية . تكون مجتمع الدراسة من جميع الشركات الفلسطينية والبالغة (39) شركة، وجميع الشركات الأردنية والبالغة (223) شركة والممثلة لكل مجتمع الدراسة، وتمثلت وحدة المعاينة في مدير الإدارة العليا في الشركة المساهمة العامة أو من ينوب عنه . وقد بلغت عدد الاستبانات المستردة والصالحة للتحليل الإحصائي (119) استبانه وبنسبة 45.4% . أظهرت النتائج صدق وثبات أداة قياس أبعاد المنظمة التعلمية، والتي تم ترجمتها إلي اللغة العربية. وأن هناك أثراً للقيادة التشاركية وللقيادة الإشرافية وللقيادة الخدمية في بناء المنظمات التعلمية، بينما لم يكن هناك تأثيراً للقيادة السلطوية في بناء المنظمات التعلمية، كما أشارت نتائج الدراسة أن القيادة التشاركية هي أكثر الأنماط تأثيراً في بناء المنظمات التعلمية، وعد وجود فروق في التوجهات التعلمية تعزي لعدد العاملين في الشركة، ولعدد السنوات ( عمر الشركة)، ولمجال نشاط عمل الشركة. ووجود فروق في التوجهات التعلمية تعزي لبلد عمل الشركة ولصالح الشركات الأردنية. وأوصت الدراسة الشركات الفلسطينية الاستفادة من تجربة مثيلاتها من الشركات الأردنية، والتي أظهرت تفوقاً عليها في مجال المنظمات التعلمية . وعمل مزيد من الدراسات وإجرائها على أنواع مختلفة من المنظمات غير الربحية والمنظمات الحكومية. كما توصي الدراسة بقياس التغير الحاصل في المنظمات التعلمية عبر فترات زمنية، ولمعرفة تأثير الموظفون الجدد على المنظمات التعلمية.

The study aimed to determine the role that can be played by the nature of attitudes and practices of leadership within the public companies in creating a learning organization, and test the existence of differences in the level of the learning nature of the companies under study can be attributed to any of the demographic characteristics. The study population consisted of all Palestinian companies, amounting to (39) companies, and all Jordanian companies, amounting to (223) companies, representing the whole population of the study. The sampling unit was the director of senior management in the public shareholding company or his representative. The total number of questionnaires recovered and valid for statistical analysis (119) identifying 45.4% . The results showed reliability and validity of the scale measuring the dimensions of the learning organization, which has been translated into Arabic. And that there is an effect of the participatory leadership, and of supervisory leadership, and of service leadership in building learning organization, while there was no effect of the authoritarianism leadership in building learning organization . the findings also suggest that participatory leadership style has the most impact in building learning organizations, and their was no differences in building learning organizations due to the number of workers in the company , and the number of years (the company's life),and the area of activity of the company. While differences in learning organizations attributed to the country of the company and in favor of Jordanian companies. The study recommends that Palestinian companies to benefit from the experience of those of Jordanian companies, which showed superiority in the field of learning organizations, and further studies are needed with different types of organizations, particularly government or nonprofit organizations, and to measure change over time in order to determine whether is there a typical pattern of responses among new-comers to the learning organization .
